Abstract
This article researches the influence of IT professionals' pay level to their turnover behavior and the direct and moderating effects of trust culture at the firm level. To test the hypotheses, the 278 survey data collected from the HR officers at the small IT firms is analyzed with hierarchical regression. The results are as follows: pay level, IT professional's size, and firm's hierarchy negatively influence the firm's quit rate. Trust culture has a significant direct effect to the quit rate. Trust culture has a significant moderating effect to the relationship between pay level and quit rate. Lastly, the significances, implications, and limitations of this study and the future research agenda are suggested.
