Abstract

The purpose of this study is to verify the contextual effect of company level organizational culture on individual level turnover intention and to analyze the significance of cross-level interaction effect in which the contextual effect of corporate organizational culture varies depending on members' participation in informal learning. To this end, this study made use of the third response data from workers in 2022 of the Human Capital Corporate Panel (HCCP II) survey provided by the Korea Research Institute for Vocational Education & Training(KRIVET). This survey involved 9,512 members from 471 domestic companies. Based on this, multi-level model analyses including interaction terms between two levels were conducted to reflect the multilevel structure in which companies and members interact with each other. As a result, first, among the differences in individual-level turnover intentions, the difference according to the company level was significant. Second, innovation and relationship-oriented culture had negative (-) effects on turnover intention, and hierarchy-oriented culture was found to have a positive (+) effect on turnover intention. Third, in the relationship between organizational culture and turnover intention, informal learning showed a significant negative (-) moderating effect in innovation, relationship, and market-oriented culture, while positive (+) moderating effect in hierarchy-oriented culture.
