중년남성 목회자의 진로전환 적응과정 연구

본 연구의 목적은 진로전환 중년남성 목회자들의 진로전환 적응과정을 이해하고 적응의 구조와 과정을 설명하는 실체이론을 제시하는 것이다. 이를 위하여 진로전환 중년남성 목회자들을 대상으로 1~2회에 걸쳐 심층면담을 실시하였다. 연구 참여자들은 대부분 비자발적으로 목회를 중단한 목회경력이 5년 이상 된 중년남성 목회자 9명이었으며 이들을 대상으로 심층면담한 자료를 안셀름 스트라우스와 줄리엣 코빈(A. Strauss & J. Corbin)이 제시한 근거이론 방법을 적용하여 분석하였다. 근거이론 방법에 따른 자료를 분석한 결과, 최종적으로 120개의 개념과 39개의 하위범주 그리고 15개의 범주가 도출되었다. 연구 결과 핵심범주는 ‘목회상실의 자책을 넘어 자기범주 확장으로 통합적 성장하기’ 로 나타났다. 인과적 조건은 ‘불안정한 목회지속을 위한 고군분투’, ‘사역현장에서의 목회의 꿈 좌절’ 이었고, 중심현상은 ‘목회소명을 사수하지 못한 자책감’ 으로 나타났다. 맥락적 조건은 ‘가족으로 인한 고통 직면’, ‘사역현장에서의 갈등 심화’ 로 나타났으며, 중재적 조건은 ‘목회실패 원인에 대한 뼈저린 인식’, ‘주변의 지원’ 으로 나타났고, 작용/상호작용 전략으로는 ‘눈물어린 진로전환 선택’, ‘고달픈 생계를 위한 세상과의 직면’, ‘시련과 아픔으로 점철되는 직업세계에서 살아남기’ 로 도출되었다. 적응의 결과로는 ‘직업적응을 통한 새로운 목회비전 발견’, ‘직업소명에 대한 가치관의 확대’, ‘여유로운 삶의 회복’, ‘목회자로서의 자신감 회복’, ‘새로운 목회기회에 대한 기대’ 로 나타났다. 본 연구를 통해 진로전환 과정의 목회자들에게 직업현장에서의 적응을 도울 수 있는 실제적인 자료를 제공함으로써 계속적으로 증가하는 진로전환 목회자들이 진로전환 과정에서 겪는 정체성과 소명의 혼란, 심리적 갈등과 시행착오를 감소시키는데 도움을 줄 수 있을 것으로 기대되며 향후 목회자들의 진로전환을 연구하려는 연구자들에게 목회자들의 진로전환에 대한 이해의 폭을 넓혀 실제적인 방안의 모색에 도움을 줄 수 있을 것으로 기대된다.
Abstract
The purpose of this study is to propose a theory to explain the structure and process of the career transition of middle-aged ministers. Data for this study came from in-depth interviews with middle-aged ministers who have completed career transition. Most of the study participants had involuntarily left the ministry, and nine ministers had over 5 years of the ministration experience. The grounded theory method suggested by Strauss and Corbin (1996/2008) was applied to the data from the in-depth interviews. As a result of data analysis, 120 concepts, 39 subcategories, and 15 categories were deducted. The core category was ‘integrated growth to self-category expansion beyond the guilty consciousness about the loss of ministration.’ The causal conditions were ‘struggling to continue unstable ministration,’ ‘the frustration of the dream of the ministration in the ministration field;’ and the central phenomenon was found to be ‘the guilty conscience about incomplete ministration calling.’ The contextual conditions were shown as ‘confrontation with pain caused by the families,’ ‘deepened conflicts in the ministration field;’ and the intervening conditions were ‘painful cognition of the causes of ministration failure’ and ‘surrounding support.’ The action/interaction strategies were ‘tearful selection of career transition,’ ‘weary confrontation with the world for living,’ and ‘surviving the job world, which is a series of hardship and pain.’ The results of the adaptation were shown as ‘discovery of a new ministration vision through job adaptation,’ ‘expansion of values toward job calling,’ ‘recovery of a leisurely life,’ ‘recovery of confidence as a minister,’ and ‘expectation of a new ministration chance.’ By provided the actual data to help adaptation in the work field to the ministers in the process of career transition, this study can help decrease the confusion about identity and calling and psychological conflict and trial and error suffered in the process of career transition by the increasing numbers of ministers who have completed career transition. This study can help researchers who study career transition of ministers widen the understanding of the career transition of the ministers and search for effective plans for transitioning beyond active careers in ministration.
