교사들이 원하는 교장상 탐색 연구: 저경력 중등 과학교사 사례

초록

이 논문은 교사들이 원하는 교장상(校長像)을 도출하기 위한 질적 분석 연구이다. 이 연구는 크게 세 단계를 거쳐 이루어졌다. 교사들이 원하는 교장상을 도출하기 위해 10명의 교사를 대상으로 교장상에 대한 자유기술과 심층면담을 수행하였으며, 이어서 수집된 자료를 통합･분석하였다. 본 연구 결과, 우리나라 교사들은 ‘교육적 소신 가지기’, ‘교사 존중하고 격려하기’, ‘인격 갖추기’, ‘융통성 보이기’, ‘학교 일과 상황에 대해 잘 알기’ 등의 교장상을 원하는 것으로 분석되었다. 그리고 교사들이 원하는 교장상의 특징 측면에서, 교사들은 교장의 관계적 역량을 매우 강조하고 있으며, 인성과 과업 두 측면에서 모두 높은 수준에 있는 ‘수퍼맨형’ 교장을 원하고 있었다. 궁극적으로 현대 사회에서 강조되는 ‘리더십 있는 교장상’을 추구하고 있음을 알 수 있다. 이러한 연구결과를 바탕으로, 교장 양성 및 연수 과정에서 인성 측면 프로그램 강화, 교사의 전문성을 인정하고 존중하는 풍토조성, 시대 변화에 맞는 교장상 정립 등이 필요함을 제안하였다.

Abstract

This study explored the ideal types of secondary school principalship that science teachers perceive. Ten science teachers who partook in this study freely described the ideal images of and revealed what they expect from their principals at the formal interviews. According to the findings, teachers described ideal images of principalship as a principal who “owns educational philosophy”, “respects teachers”, “acts on what s/he says”, “is flexible”, and “is a school administration expert”. In addition, teachers wanted principals to maintain a good balance between humanity and responsibility, shows respect to teachers, and exert human resources leadership. From the findings, this study made three suggestions to enhance secondary school principals' capabilities. First, educational leadership preparation programs should consider how to develop principal's humanity-oriented traits and skills. Second, school climate where teachers are fully respected should be built. Third, it is time to redefine school principalship from the context of the 21st century.
