Abstract
Purpose: This study aimed to examine the level of embitterment and to identify its influencing factors, focusing on workplace incivility, organizational justice, and resilience among hospital nurses in South Korea. Methods: A cross-sectional correlational design was employed with 200 hospital nurses who had at least one year of clinical experience. Data were collected via an online self-administered questionnaire between April 12 and 19, 2024. The instruments used were the Korean version of the Post-Traumatic Embitterment Disorder Self-Rating Scale, the Nursing Incivility Scale, the Organizational Justice Scale, and the Korean version of the Connor–Davidson Resilience Scale. Data were analyzed using descriptive statistics, chi-square test, independent t-tests, and binomial logistic regression. Results: The mean embitterment score was 1.77 (SD = 0.89), and 56.0% of participants were classified into the embitterment group. Among the subdomains of incivility, incivility from doctor recorded the highest scores. Logistic regression analysis indicated that incivility was a significant predictor of embitterment. Although organizational justice and resilience differed significantly between groups, they were not significant predictors in the final model. Conclusion: Embitterment was highly prevalent among hospital nurses and was strongly associated with workplace incivility, particularly from patients and caregivers. These findings underscore the need for organizational strategies to cultivate a respectful workplace culture, establish reporting and support systems for incivility, and strengthen nurses’ emotional resilience through structured training and ethical leadership initiatives.
