Abstract
This study focuses on the relationship between overtime work and gender inequality in organizations. Compared to the previous studies which put emphasis on individual level working hours, this article concentrates on extra working hours at organizational level. In detail, this paper aims to zoom in the influence of averaged extra working hours within organizations on percentage of female managers. This article uses data from Workplace Panel Survey from 2005 to 2013 and multi-level analysis is used to verify the hypothesis. It is found that companies with lengthy extra working hours tend to have lower percentage of female employees in managerial positions and as time passed the percentage of female managers decreased within those companies. Also, the percentage of female manager declines in companies where overtime working hours have risen continuously. This effect is moderated by the number of female employees in companies and strengthened if a company is engaged in manufacturing business. These findings suggest that the diffusion of overtime work in organizations hinders growth of female managers, and intensifies vertical sex segregation in organizations by excluding female employees from managerial positions which have stronger power on decision-making process. Therefore, this paper insists that overtime work should be reconsidered in order to overcome gender inequality in organizations and attempts to de-construct overworking norms within organizations should be needed for the further studies.
