상징적 접근에 의한 한국 군대조직문화에 대한 분석

본 논문은 조직문화의 취약 영역인 조직문화에 대한 상징적 접근을 통한 연구로서 군대조직을 대상으로 각 군별 하위문화를 실제적으로 확인하고 그 의미를 분석하였다. 각 군별 상징적 조직문화에 대한 자료는 문헌조사를 중심으로 수집하였다. 상징적 조직문화는 유형별로 언어적･행위적･물질적 형태로 크게 구분한 후, 세부적으로 영웅담, 군가, 의례·의식, 관행·관례, 심벌마크, 복제 등으로 각 세부항목을 설정하였다. 연구결과 하위조직 간 공통적 특성을 형성한 요인으로 도출된 것은 조직 임무환경의 특수성, 계급 및 서열 중심주의, 조직원의 구성비, 조직의 공식성 등이 있었다. 차이점이나 특수성을 형성한 요인으로는 조직의 규모, 조직구조의 복잡성, 조직의 역사성, 조직창립자의 역할, 임무 특성, 조직 가치 등이 발견되었다. 이러한 결과는 정책적으로 병종 간 문화적 차이를 이해하고, 향후 조직문화의 관리 차원에서 군대조직의 합동성을 증진하는데 유용한 자료로 활용될 것이며, 이론적으로 하위문화의 중요성을 확인시켜주었다.
Abstract
The purpose of this article is to analyze the military organizational culture based on symbolic approach. The study particularly focus on subculture of each service by researching the literature. The symbolic culture of military organization is classified into three categories which are verbal, action, and material type. And each type is subdivided into cultural items that are the story of hero, military song, rite and ceremony, custom, symbol mark, and uniform. As a result, common and individual characteristics of subcultures are found. The former are distinct characteristics of mission environment, priority of rank, the component ratio of members of organization, and formalization, while the latter are scale and historicity of organization, complexity of organizational structure, role of the founder, characteristics of mission, and organizational value. This result help to understand the differences of organizational cultures between services, and confirm the importance of subculture. This suggestion will be a valuable material to enhance the jointness of Korean military.
