Abstract
The effects of relationship conflict and task conflict within an team(group) have been verified individually. The results indicated that while relationship conflict mostly leads to negative effects, the effects of task conflict are mixed. As such, an approach to explaining the mixed effects of task conflict has been adopted through which the concept of conflict transference from task conflict to relationship conflict, by which task conflict affects relationship conflict, has been raised. Unlike expectations of positive effects, task conflict has negative effects arguably because of its transference to relationship conflict. This study has verified whether conflict transference within an team(group) actually occurs in the context of inter-team competent condition and intra-team interdependent condition. The study analyzed answers from a survey of 254 engineers working in R&D teams(groups) and confirmed that task conflict has significant positive effects on relationship conflict. Also, as a mechanism to weaken conflict transference, this study has tested the negative moderating effects of learning orientation. R&D team required for performances that involve competent result against others and interdependent process within the team, is in itself negative. And relationship conflict that emerges through conflict transference within the team a person belongs to can aggravate the negative effects. In that sense, the findings that learning orientation diminishes conflict transference bear significance. Based on these findings, the study has suggested implications, limitations, and directions for future research.
