만성질환을 지닌 청년의 일 경험에 관한 질적 연구: 환자 친화적 일터의 요구를 중심으로

초록

본 연구는 건강한 몸을 기준으로 고용정책이 운영되는 우리나라의 현실에서 만성질환을 지닌 청년들이 진로 탐색에서부터 경력 형성까지의 과정에서 경험하는 갈등과 어려움을 탐색하는 것을 목적으로 한다. 이를 위하여 본 연구는 공개모집을 통해 선정된 12명의 연구 참여자를 대상으로 심층면접을 실시하였고 자료 분석은 사례 간 분석과 사례 내 분석법을 사용하였다. 연구 결과, 참여자들의 일 경험은 구직 경험, 노동 경험, 퇴직 및 이직 경험, 일의 의미 등으로 구분하여 도출할 수 있었다. 구직 과정에서부터 연구 참여자들은 자신의 질병을 공개할 때 사회적 편견이나 무지로 인한 사회적 낙인과 차별을 경험한다. 일하는 과정에서도 참여자들은 질병에 대한 사회적 편견과 낙인으로 질병 숨기기, 휴식이나 업무량을 조정하지 못한 채 일하기, 보장받지 못하는 병가와 직장 복귀 과정에서의 갈등을 경험한다. 이들의 퇴직은 자발적 사직으로 여겨졌고 생애 계획을 수립하기 위해 선택한 직업교육이나 이직에서도 건강이 고려되지 않는 상황으로 갈등을 경험한다. 마지막으로 참여자들은 일에 대해 생활을 유지하기 위한 수단에서부터 사회적 관계 형성, 자기 성취, 자아실현까지 다양한 의미를 부여한다. 본 연구는 참여자들의 일 경험과 환자 친화적 일터의 주요 개념을 토대로 그들이 일터에서 직면하는 불평등을 해소하고 개인화된 대응에서 벗어나 신체적･정신적 건강을 증진시키는데 기여할 수 있는 청년 및 고용정책 개선, 사회적 인식 개선, 환자 친화적 노동환경 조성, 사회서비스 개선까지 다양한 정책적 함의를 도출하였다.

Abstract

This study aims to explore the conflicts and difficulties experienced by young people with chronic diseases in the process of career search to career formation in Korea, where employment policies are operated based on able-bodied workers. In this study, we conduct in-depth interviews with 12 young people selected through open recruitment, and make within-case and cross-case analysis of data. As a result, their work experiences could be categorized into job search experience, labor experience, retirement and turnover experience, and work meaning. From the job search process, they experience social stigma and discrimination due to social prejudice or ignorance when disclosing their diseases. While working, they ‘hide diseases by social prejudice and stigma’, ‘work without rest or adjusting their workload’ and ‘experience unsecured sick leave and conflict on return to work.’ Their retirement are considered as voluntary resignation, and they experience conflicts because their health is not considered in vocational education and transfer. Finally, they consider work as a means of maintaining their lives, social relationships, self-fulfilling, and self realization. Based on their work experience and key concepts of patient-friendly workplace, this study elicits policy implications, such as improving youth and employment policies, improving social awareness, creating a patient-friendly working environment, and improving social services, which can contribute to resolving inequalities they face in the workplace.
